Making Space for the Next Generation Is Not Enough

In family businesses, the involvement of the next generation is often seen as a promising development. The founding generation hopes that the company they built through years of effort will continue into the future. The rising generation, meanwhile, wants to contribute to the family legacy, prove themselves and gradually take on greater responsibility. However, joining the company and becoming a meaningful part of it are not the same thing.


Giving a next-generation family member a title, inviting them to meetings or allowing them to rotate through different departments does not automatically develop leadership capability. When their role, authority and expected results are unclear, they may work inside the company without truly understanding where they belong.


Employees may experience the same uncertainty. They may not know whether to view the next-generation family member as a manager, an employee who is still learning or the future leader of the company. Over time, this ambiguity can damage both the family member’s confidence and employees’ sense of fairness. Family ties may open the door to the business, but a family name alone is not enough to create a trusted leader.


Legitimate leadership does not come from a title. It develops through contribution. The rising generation begins to earn trust when they solve real business problems, take responsibility for their decisions and produce measurable results together with their teams.


For this reason, the next generation’s entry into the company should not be left to chance. Approaches such as “let them spend some time in every department,” “they can help us for now” or “their role will become clear over time” may be well intentioned, but they often delay meaningful development. Instead, the individual’s responsibilities, reporting line, decision-making authority and performance expectations should be clearly defined.


It is equally important that the responsibilities given to the rising generation are connected to the company’s actual needs. They might lead the development of a new product line, solve an operational problem, improve the customer experience or manage a specific transformation project.


Such responsibilities provide more than experience. They help the family member understand that their place in the company is based not only on their surname, but also on the value they create. Of course, giving responsibility should not mean leaving the next generation unsupported. Regular feedback, clear performance measures and guidance from a trusted mentor or coach can strengthen the development process.


This is particularly important when the founder is both a parent and a senior executive. In such situations, professional feedback can quickly become personal. An experienced external mentor, executive or advisor can help the rising-generation family member recognize their strengths and address areas for development more constructively.


The founding generation also carries an important responsibility. Expecting the next generation to demonstrate leadership while continuing to control every important decision, preventing mistakes or intervening in every step will limit their development. Capability grows through taking responsibility, making decisions and sometimes learning from failure.


Therefore, generational succession is not only about preparing the next generation. It also requires the founding generation to become ready to share control gradually and intentionally. Successful family businesses do not simply leave the next generation an office, a title or ownership shares. They create a path through which future leaders can contribute, earn trust and develop their own leadership identity over time.


Because sustainable succession is not the automatic transfer of leadership from one generation to the next. It is the creation of an environment in which the rising generation can respect the company’s history while making a meaningful contribution to its future.
